To ensure that junior employees contribute their ideas, I needed to work on respect and trust in a team. Without it, people will be afraid. When the team has this maturity, and a junior employee joins the team, the first step I did is to work on the confidence of a junior employee. This can be done by having personal talks, be sure in a meeting that they also have a moment to talk, ask for their feedback. Sometimes they don't have ideas yet, I give them time to come up with an idea. I'm not going to push the person. Sometimes you also have the opposite, like when junior employees are over confident. This is also something I needed to work with so that people who are over confident also keep respecting other people. If you have a team that is very negative and doesn't respect other people, it's for me to think on how we first solve this root cause.
